The Challenge

What the client was facing

A consortium of fifteen organisations surveyed its staff to understand satisfaction and retention, but the questionnaire had never been validated and the organisations differed greatly in size and context.

Simple averages would have mixed up individual experiences with organisational effects, making fair comparison impossible.

Our Approach

How we tackled it

  • Cleaned and screened Likert responses from 2,400 employees.
  • Ran exploratory factor analysis, then confirmed the structure with confirmatory factor analysis in AMOS.
  • Tested scale reliability with Cronbach's alpha and removed weak items.
  • Fitted multilevel models to separate individual level effects from organisation level ones across all 15 organisations.
The Results

What changed

The consortium received a 67 page report with validated scales, organisation level comparisons that account for context, and clear priorities for each member.

The validated questionnaire is now reused for follow up rounds, so results can be tracked over time.
